Leadership Governance And Conflict

Diagnosis In A Large FinTech Organisation

The Situation

A large FinTech organisation began experiencing serious collaboration breakdown between two senior leaders operating at the CXO level. What initially appeared as interpersonal friction gradually escalated into visible dysfunction affecting cross-functional collaboration, internal customer confidence, and leadership climate.

Decision-making slowed. Informal escalations increased. Teams aligned to each leader began operating defensively. Trust erosion was no longer contained to the individuals involved and had started manifesting as a broader cultural risk.

Recognising the potential enterprise impact, the CMD and CHRO jointly commissioned an independent external advisor to conduct a confidential, evidence-based diagnosis of leadership behaviour, conflict drivers, and governance risk.

Why This Mattered

At CXO levels, unresolved conflict creates systemic inefficiency. It weakens leadership credibility, fractures culture, and introduces governance exposure. In regulated and high-growth FinTech environments, leadership behaviour directly impacts organisational confidence, speed of execution, and institutional trust.

Without a structured diagnostic intervention, leadership conflict risked becoming normalised, setting a precedent that could compromise enterprise culture and future leadership effectiveness.

HR Infinitee’s Role And Consulting Lens

HR Infinitee was appointed as an Independent Leadership Governance And Behavioural Diagnostic Advisor. The mandate was not to mediate or assign blame, but to provide the CMD and CHRO with objective, defensible insight into leadership behaviour, conflict drivers, and associated culture and governance risks.

HR Infinitee’s consulting lens was anchored in three principles:

  • Independence and confidentiality
  • Evidence over opinion
  • Governance-aligned recommendations, not individual coaching fixes

Diagnostic And Advisory Process

Phase 1: Confidential Fact-Finding

HR Infinitee conducted confidential, one-on-one interviews with relevant stakeholders to gather behavioural evidence and triangulate perspectives. Inputs were consolidated carefully to identify recurring themes without breaching confidentiality or escalating tension.

This phase surfaced trust fractures, communication breakdowns, and early indicators of cultural spillover.

Phase 2: Behavioural Diagnosis

HR Infinitee conducted a comparative behavioural analysis using existing leadership data, including:

  • 360-degree feedback
  • DDI assessments
  • Enneagram insights
  • Assessment centre outputs

Behavioural patterns were analysed to identify below-the-line behaviours, stress responses, and interaction dynamics contributing to conflict. Root causes were mapped at a behavioural and systemic level rather than attributing fault to personalities.

Phase 3: Culture And Governance Risk Identification

Beyond individual behaviour, HR Infinitee assessed how leadership conflict was impacting enterprise culture, peer relationships, and internal customer confidence. Culture risk was articulated explicitly, enabling leadership to view conflict as a governance issue, not a personal disagreement.

Phase 4: Advisory Recommendations

HR Infinitee presented governance-aligned recommendations focused on:

  • Corrective actions to address immediate leadership risk
  • Preventive mechanisms to reduce recurrence
  • Clear boundaries between leadership behaviour, role accountability, and governance expectations

Recommendations were designed to support CMD- and CHRO-level decision-making without escalating conflict further.

The Shift

Prior to the engagement, leadership conflict was experienced as ambiguous, emotionally charged, and difficult to address directly. Following the diagnostic advisory, conflict drivers were formally articulated, behavioural risks were mapped, and culture implications were made explicit.

The organisation moved from reactive handling to structured, governance-aligned intervention.

Business And Governance Impact

  • Leadership behaviour risks were formally surfaced and documented
  • Conflict drivers were identified with evidence, not anecdote
  • Culture and trust risks were articulated at enterprise level
  • CMD and CHRO gained clarity on leadership risk exposure
  • Corrective and preventive actions were defined within governance boundaries

Importantly, the engagement created a prevention lens for identifying and addressing similar leadership risks in the future.

This case reflects HR Infinitee’s consulting philosophy of economic symbiosis: protecting leadership credibility, enterprise trust, and organisational value ensures shared success for both client and consultant.
